Организационные карьерные сценарии для талантливых работников

Аннотация

Статья посвящена исследованию вопросов внутриорганизационного продвижения работников, включенных в программу развития талантов. Обосновывается положение о том, что организации, реализующие такие программы, оказывают существенное воздействие на характер карьерного капитала работников с высоким потенциалом. На основании эмпирических данных, полученных в двух крупных российских компаниях, выявлено несколько специфических карьерных сценариев: «карьерное лидерство», «карьерное аутсайдерство» и «карьерный челлендж». Определен механизм реализации возможностей и ограничений при конвертации карьерных компетенций работников во
внутриорганизационную карьеру. Впервые обсуждаются риски участия в программе развития талантов, которые несут работники, и эмпирически установлены факторы этих рисков. Обосновывается полезность применения положений концепции заинтересованных сторон в теоретическом анализе и практическом развитии управления талантливыми сотрудниками.
