Руководитель как трансформационный лидер: роль личностных качеств и управленческих практик

Аннотация

В настоящее время большое количество исследований в области лидерства посвящено тому влиянию, которое трансформационные лидеры оказывают на установки, поведение и результаты работы подчиненных. Значительно меньшее внимание уделяется тем условиям, при которых подчиненные считают своего руководителя «трансформационным лидером». Авторы пытаются восполнить этот пробел, опираясь на подход изучения лидерства с точки зрения подчиненных (follower-centric approach). В статье анализируется, какие факторы — личностные характеристики подчиненных и руководителей; связанные с работой восприятия и установки; наблюдаемые управленческие практики — оказывают наибольшее влияние на оценку подчиненными своего руководителя как трансформационного лидера. Эмпирический анализ был проведен на основе стандартизированного опроса 112 человек в двух компаниях (в сфере ИТ и производстве). Результаты демонстрируют, что в большей степени склонны считать своих руководителей трансформационными лидерами подчиненные с высокими показателями «уступчивости» (по модели «большой пятерки»). С большей вероятностью окажутся трансформационными лидерами те руководители, которые обеспечивают своим сотрудникам вознаграждение, адекватное результатам их работы, возможности профессионального обучения, прислушиваются к их инициативам и предложениям. Самым сильным предиктором трансформационного лидерства оказался фактор «эффективность и коммуникативные навыки как условие карьерных продвижений в организации».
