Влияние систем управления человеческими ресурсами на финансовые результаты деятельности банков в России

Аннотация

В статье представлены результаты оценки влияния систем управления человеческими ресурсами (далее УЧР) на финансовые результаты деятельности банков, работающих на российском рынке. Исследование, в выборку которого вошли 67 банков с различными организационными характеристиками (включая страновую принадлежность капитала, форму собственности, расположение головного офиса и количество лет функционирования на российском рынке), базируется как на качественных (анкетирование руководителей служб УЧР банков), так и количественных (анализ финансовой отчетности банков) данных, собранных в период с 2011 по 2015 г. Первоначально рассчитывались основные показатели, характеризующие результативность системы УЧР (производительность труда и рентабельность инвестиций в человеческий капитал), а также показатели финансовой результативности банков (рентабельность активов и рентабельность капитала). Далее, с помощью системы эконометрических уравнений, определялось влияние показателей результативности систем УЧР на финансовые результаты банков. Установлено, что сама по себе реализация функций системы УЧР не оказывает положительного воздействия на финансовые результаты деятельности банка, вместе с тем было обнаружено влияние частных эффектов переменных, характеризующих систему УЧР (ориентация на стратегические цели банка, состав реализуемых функций, автоматизация функций, гибкость и инновационность системы УЧР, размер расходов на персонал), на результаты деятельности банков. Так, положительный эффект от системы УЧР возникает при ее ориентации на стратегические цели банка, а также при применении электронных систем, автоматизирующих функции УЧР и улучшающих сроки и качество их реализации. Совместно эти переменные, характеризующие систему УЧР, увеличивают рентабельность инвестиций в человеческий капитал. Если также банку удается достичь гибкости и инновационности системы УЧР, то увеличивается и производительность труда, что, в свою очередь, оказывает положительное воздействие на финансовые результаты банков.
